The impact of artificial intelligence on staff selection, evaluation, and development: opportunities, risks, and ethical aspects

In the context of accelerated digitalization of the economy, artificial intelligence (AI) is radically transforming human resource management. The article is devoted to a comprehensive analysis of AI's impact on key HR processes: recruitment, performance assessment, and employee development. Opportunities for automation and optimization are examined, such as resume screening, predictive performance analytics, personalized training, and turnover forecasting. Special attention is paid to risks, including algorithmic bias, which can lead to discrimination based on gender, race, age, or ethnicity, as well as issues of data privacy and decision transparency. Ethical aspects are analyzed: the balance between efficiency and fairness, accountability for AI decisions, and impact on jobs. The transformation of the HR specialist's role is explored - from administrative functions to strategic partnership, analytics, and oversight of ethical technology use. Based on a review of global trends for 2025-2026, including reports from AIHR, SHRM, McKinsey, and local studies, implementation cases (Unilever, Amazon) and risks (gender bias in recruiting) are considered. In the context of Kyrgyzstan and Central Asia, the need to adapt technologies taking into account local data and regulatory norms is emphasized. Recommendations are proposed: regular algorithm audits, human-in-the-loop approach, development of HR digital literacy, and creation of ethics committees. The research results confirm that successful AI implementation requires a balanced approach where technologies enhance rather than replace the human factor.
